本研究以金融業銀行從業人員為對象,建構企業文化→工作投入→工作滿意→生活滿意序列中介模型,並檢驗CSR正向調節中介。回收有效問卷736份,採SmartPLS分析。 本研究結果顯示:企業文化正向提升工作投入與工作滿意,工作投入對生活滿意不顯著;企業文化透過工作投入與工作滿意形成鏈式中介提升生活滿意。CSR強化文化對投入之影響並放大對工作、生活滿意的鏈式間接效果,顯示CSR真誠且與文化一致可促進投入並外溢至生活。換言之,當CSR被感知為真誠且與文化一致時,文化更易內化為投入並外溢至生活層面,凸顯本研究模型之原創價值。 |
| 英文摘要 |
This study investigates employees in the banking sector of the financial industry. It develops a serial mediation model of “corporate culture → work engagement → job satisfaction → life satisfaction,” and examines CSR as a positive moderated mediation variable. A total of 736 valid questionnaires were collected and analyzed using SmartPLS. The results show that corporate culture positively enhances work engagement and job satisfaction, whereas the direct effect of work engagement on life satisfaction is not significant. Corporate culture improves life satisfaction through a serial indirect path via work engagement and job satisfaction. Moreover, CSR strengthens the effect of corporate culture on work engagement and amplifies the overall serial indirect effects on both job satisfaction and life satisfaction. These findings indicate that when CSR is perceived as authentic and aligned with cultural values, corporate culture is more likely to be internalized into engagement and to spill over into the life domain, highlighting the originality of the proposed model. |
