本論文以中國大陸醫療機構護理從業主要人員為主要研究對象,探討主管部屬交換關係、工作重塑、工作滿意度與生活滿意度的關聯性。本研究採滾雪球抽樣方式進行抽樣,累計發放300份問卷,共計回收有效樣本263份,有效回收率87.7%。透過描述性統計分析,驗證性因素分析,結構方程模型以及單因子變異數分析行探討,其主要研究結果如下: 1. 主管部屬交換關係對工作重塑具有正向影響。 2. 主管部屬交換關係顯著正向影響工作滿意度,亦即,擁有良好主管部屬交換關係的內團體成員其工作的滿意度越高。 3. 主管部屬交換關係對生活滿意度的影響不顯著。 4. 工作重塑對工作滿意度呈部分顯著影響,其中合作性工作重塑顯著正向影響工作滿意度,而個人性工作重塑則對工作滿意度則無顯著影響。 5. 工作重塑對生活滿意度的影響不顯著。 6. 工作滿意度顯著正向影響生活滿意度。 7. 工作滿意度在LMX與生活滿意度之間起完全中介作用,即透過工作滿意度的完全中介效果,主管與部屬交換關係會影響生活滿意度。 |
英文摘要 |
The purpose of the thesis is to explore the relationships among the leader-member exchange,job crafting, job satisfaction and life satisfaction of the mainland China nurses. Snowball sampling is applied in the research, a total of 300 questionnaires were distributed, and 263 valid questionnaires were returned, resulting in a return rate of 87.7%. By illustrating the descriptive statistics analysis, confirmatory factor analysis, structural equation model, and one-way ANOVA analysis, the main results of the study are presented as the following: 1. Leader-member exchange has significantly and positively affected job crafting. 2. Leader-member exchange has significantly and positively affected job satisfaction. It implies that the in-group members who have a good relationship with supervisors and subordinates have higher job satisfaction. 3. Leader-member exchange has no significant affected on life satisfaction. 4. Collaborative job crafting has significantly and positively affected on job satisfaction, however individual job crafting has no significant affected on job satisfaction. 5. Job crafting has no significant affected on life satisfaction. 6. Job satisfaction has significantly and positively affected life satisfaction. 7. Job satisfaction plays a full mediating role between leader-member exchange and life satisfaction. That is, through the full mediating effect of job satisfaction, the leader-member exchange will affect life satisfaction. |
